진성리더십과 대기업 사무직 근로자의 직무성과: 전문경영인 관점에서 긍정심리자본과 심리적 주인의식의 매개효과 분석 (Authentic Leadership and Job Performance of Corporate Office Workers: Mediating Effects of Positive Psychological Capital and Psychological Ownership from the Perspective of Corporate Executives)

초록

본 연구는 직무 특성이 체계적인 대기업 사무직 근로자 대상으로 진성리더십이 긍정심리자본, 심리적 주인의식을 통해 직무성과에 미치는 영향을 검증하고 했다. 이에 전국 대기업 사무직에 종사하는 근로자 대상 247부 설문 데이터를 확보 후, SPSS 28.0과 SPSS Marco 3.4를 통해 각 가설을 검증했다. 가설 검증 결과, 진성리더십 요인 중 자기인식, 관계투명성, 균형적 업무처리는 긍정심리자본에 정(+)의 영향을, 진성리더십 요인 중 자기인식, 관계투명성, 내면화된 도덕성, 균형적 업무처리와 긍정심리자본은 모두 심리적 주인의식에 정(+)의 영향을 미쳤다. 또한, 진성리더십 모든 하위요인은 직무성과에 정(+)의 영향을 미쳤고, 긍정심리자본 매개효과에선 자기인식, 관계투명성, 균형적 업무처리가, 심리적 주인의식 매개효과에선 자기인식, 관계투명성, 내면화된 도덕성, 균형적 업무처리 모두가 유의함을 확인했다. 이러한 분석결과에 따라, 본 연구는 CEO에게 필요한 다변화하는 대기업 환경에서 상대적으로 경직된 사무직 직무성과를 증대할 수 있는 진성리더십과 구성원의 긍정심리자본, 심리적 주인의식 활용 전략을 제시했고, 차후 연구는 본 연구에 대기업 유형별 조절효과 검증, 현장에 적용 가능한 실질적인 전략 구성, 사무직 이외 각 부서를 환경변수로 설정, 맞춤화된 진성리더십 전략 도출을 한다면 본 연구결과를 유용하게 확장 가능함을 제언했다.

영어초록

This study aimed to verify the effects of authentic leadership, Job performance affect through positive psychological capital and psychological ownership among office workers in large corporations, where job characteristics are most consistent and systematic. After obtaining 247 survey responses from office workers in large corporations nationwide, each hypothesis was tested using SPSS 28.0 and SPSS Macro 3.4. The results of hypothesis testing showed that among the factors of authentic leadership, self-awareness, relational transparency, and balanced processing positively influenced positive psychological capital, while self-awareness, internalized moral perspective, relational transparency and balanced processing all positively influenced psychological ownership. Positive psychological capital also had a positive influence on psychological ownership. Additionally, all sub-factors of authentic leadership had a positive effect on job performance. In terms of the mediating effect of positive psychological capital, self-awareness, relational transparency, and balanced processing were significant, and in terms of the mediating effect of psychological ownership, self-awareness, internalized moral perspective, relational transparency and balanced processing were all significant. Based on these analysis results, this study suggests strategies for utilizing authentic leadership, positive psychological capital, and psychological ownership of employees to enhance job performance in the relatively rigid office environments of large corporations. Future research should test the moderating effects of different types of large corporations, construct practical strategies applicable to the field, set various departments other than office work as environmental variables, and derive customized authentic leadership strategies, which could usefully expand the results of this study.
