초록

본 연구의 목적은 교회학교 교사가 인지한 팀 효과성이 만족도를 매개로 부서 헌신도에 어떤 영향을 미치는지를 살펴보는 것이다. 한국교회의 교회학교 성장 하락세는 이미 오래전에 시작되었으며 이러한 쇠퇴를 극복하고 다시 성장의 방향으로 나아가기 위한 교회의 내부적인 움직임이 매우 활발하게 진행되고 있다. 교회학교 성장을 위한 내부요인 중에 교회학교 교사의 역할은 그 무엇보다 중요하다. 교회학교 교사는 학생들의 영적인 성숙과 성장에 있어서 핵심적인 역할을 감당하고 있다. 특히 교사의 리더십 역량은 교육부서에 대한 만족도와 헌신도를 높여주고 이것이 학생지도에 있어서 긍정적인 영향으로 나타날 수 있다. 그동안 교회학교 교사의 리더십에 대한 논의는 개인리더십에 초점 맞추어져 왔다. 그러나 부서 내에서 교사의 팀 사역에 대한 효과성은 자신이 섬기는 부서에 대한 만족도를 높여주고 더 나아가 헌신도에까지 긍정적인 영향을 미칠 수 있다. 팀효과성에 대한 연구는 이미 정부조직이나 일반 기업에서 활발하게 연구되어온 주제이다. 대부분의 연구결과는 팀효과성이 조직을 효율적으로 운용하게 하고 생산성을 높여준다고 보고하고 있다. 일반 학교 내에서도 팀효과성은 긍정적인 교육적 결과를 가져올 수 있다고 보았다. 이에 반하여 기독교교육의 영역에서는 팀효과성에 대한 연구가 그리 활발하게 진행되고 있지 않은 실정에 있다. 다만 부서 내에서의 팀워크가 부서의 운영 효율성에 영향을 미칠 수 있다고 추론할 수 있다. 이에 본 연구에서는 교회학교 부서 내에서 교사가 가진 팀 효과성이 부서 만족도를 매개로 부서 헌신도에 어떤 영향을 미치는지를 살펴보았다. 본 연구는 양적연구 방법으로 시행되었는데 서울 경기도 지역에 소재한 19개 교회에서 344명의 교사들이 연구설문에 참여하였다. 연구결과 교회학교 교사가 인식한 부서의 팀 효과성이 헌신도에 영향을 미치는데 있어서(.604) 만족도가 간접매개효과를 보였다(.308). 한편 리더십 강의를 수강한 교사 집단이 그렇지 않은 집단에 비해 팀 효과성, 헌신도, 만족도에 있어서 평균점수가 통계적으로 유의미한 수준을 기록했으며 경험이 많은 40-50대 교사가 20대 교사에 비해 헌신도와 팀효과성 등이 더 높았다. 이를 토대로 세 가지 중요한 기독교교육적 함의를 제시하였다. 첫째, 교육부서가 교사들의 사역만족도와 헌신도를 향상시켜주기 위해서 팀 효과성을 높여주어야 하며 이를 위해 성경이 제시하는 다양한 팀 사역의 모델을 활용할 필요가 있다. 둘째, 교회학교 부서 내에서 팀 효과성을 높여주기 위해서 경력이 많은 교사와 경력이 짧은 교사 간에 유기체적인 학습 및 신앙공동체를 형성해 주어야 한다. 셋째, 교회학교 교사들을 대상으로 지속적인 리더십 교육을 통해 팀효과성을 향상시켜주고 결국 교회학교를 더욱 건강하게 만들어야 한다. 이를 위해 현재 각 교회에서 진행하고 있는 교사교육 프로그램에 ‘교사 리더십’ 과목을 개설할 것을 제언하였다.

영어초록

This study examines how team effectiveness perceived by church schoolteachers affects their commitment to education departments through the mediating variable of satisfaction. Although the downturn of church school growth in Korea began long ago, the internal movements of the church have been very active to overcome this decline and advance in the direction of regrowth. The role of church schoolteachers among the internal factors for the growth of church schools is paramount. Church schoolteachers play a key role in students’ spiritual maturity and growth. In particular, teachers’ leadership skills may boost satisfaction with and commitment to education departments, thereby positively affecting student guidance. Until now, discussions on the leadership of church schoolteachers have focused on personal leadership. However, teachers’ perceptions of team effectiveness within their departments may boost satisfaction with their departments and thus have a positive impact on their commitment. Team effectiveness has already been the subject of active research by government organizations and general companies. Most of the research results have reported that team effectiveness contributes to effective management and increased productivity of organizations. Results also indicate that team effectiveness within regular schools may bring positive educational results. On the contrary, research on team effectiveness has not been actively conducted in the area of Christian education. However, teamwork within departments is believed to affect the management efficiency of departments. Therefore, this study examined the effects of teachers’ perceptions of team effectiveness within the departments at church schools on their commitment to the departments through the mediating variable of satisfaction with their departments. This study was conducted using quantitative research methods, and 344 teachers from 19 churches located in Seoul and Gyeonggi Province participated in the research survey. According to the research results, satisfaction showed a mediating effect (.308) on the relationship between church schoolteachers’ perceptions of departments’ team effectiveness and commitment (.604). On the other hand, the group of teachers who took a leadership course had significantly higher average scores on team effectiveness, commitment, and satisfaction. The experienced teachers aged 40–50 had higher commitment and team effectiveness scores than those in their twenties. Based on this result, three important Christian educational implications were proposed. First, education departments should increase team effectiveness to improve teachers’ satisfaction and commitment. To do so, they should utilize the various models of team effectiveness presented in the Bible. Second, an organic learning system and a community of believers should be formed between experienced teachers and less experienced teachers to increase the team effectiveness within the departments at church schools. Third, team effectiveness should be improved through ongoing leadership training for church schoolteachers, which will ultimately lead to healthier church schools. To do so, we propose the establishment of a “teacher leadership” course in the teacher education programs that are currently in progress in each church.
