이 연구는 학교장 창발적 리더십이 교사 임파워먼트와 학교변화몰입에 미치는 영향을 규명하고 이 영향에서 교사 임파워먼트가 매개효과를 나타내는지를 밝혀 교사들 중심의 지속적인 학교변화를 이끌어내기 위한 기초자료를 제공하는 데에 목적이 있다. 이 연구를 위하여 경기도 교육청 소속의 중학교 총 12개교, 교사 433명 대상으로 실시하였고 설문지 총 405부(회수율 95%)를 통계분석에 사용하였다. 수집된 자료는 SPSS 21.0과 Mplus 7.2 (Muthen & Muthen, 2014)를 활용하여 분석하였다. 분석결과 학교장 창발적 리더십과 학교변화몰입 간에 매우 높은 정적인 상관이 있는 것으로 나타났고, 학교장 창발적 리더십과 교사 임파워먼트 간에 정적인 상관과 교사 임파워먼트와 학교변화몰입 간에도 정적인 상관이 있는 것으로 나타났다. 교사 임파워먼트가 학교장 창발적 리더십과 학교변화몰입 사이에서 부분매개효과를 미치는 것으로 나타났다. 따라서 학교 내 교사들 중심의 학교변화몰입을 이끌어내기 위해서는 학교장이 창발적 리더십을 발휘할 수 있는 역량이 필요하며, 학교변화의 실행주체인 교사들의 의견 반영을 위하여 정책적 노력이 뒷받침되어야 한다.

영어 초록

The purpose of this study is to determine how school principal's emergent leadership
influences teacher empowerment and commitment in changing school. Also this study is to
investigate how teacher empowerment has an effect on commitment to changing school
and how teacher empowerment shows an mediating effect as school principal's emergent
leadership is in the process of influencing school's commitment to change. The results of
the analysis are as follows: First, It was also found to be highly related between the
principals' emergent leadership and teacher empowerment. The fact that teacher
empowerment and their commitment to changing schools are showing a high correlation
verifies a significant relationship among principals' empowerment, teacher empowerment
and their commitment to changing schools. Second, Therefore, it reveals that the
principals' emergent leadership has a great deal of influence on teachers to be empowered
and motivated to give them commitment to change schools. Thirdly, according to the
analysis to verify the partial mediating role of teacher empowerment between principals'
emergent leadership and teachers’commitment to change schools, a statistical effect of
.104(<p.001) was found. Therefore, teacher empowerment was proven to have a partial
mediation effect between principals' emergent leadership and school commitment.
Based on these results the conclusion is as follows: First, school principal has to
make an effort to exercise emergent leadership to elicit teachers' commitment to
changing schools. Second, principal should exercise leadership in the direction of
empowering teacher. Thirdly, school principals need to have suggestions for a
teacher-centered school change.
