본 연구의 목적은 중소기업의 교육훈련투자가 근로자의 직무만족과 조직몰입 정도에 미치는 영향을 종단적으로 파악하는 것이다. 이를 위해 인적자본기업패널 1, 2, 3차년도 원자료를
기초로 109개 중소기업의 총 2,963명을 연구대상으로 선정하고 1인당 교육훈련비를 외생변수
로, 직무만족과 조직몰입 변인을 내생변수로 설정하여 종단분석을 실시하였다. 분석방법은
변화를 추정하고, 변화들간 변화의 관련성을 추정하기 위해 다변량 잠재성장모형(latent
growth modeling: LGM) 분석방법을 적용하였다. 연구결과, 1인당 교육훈련비와 직무만족 변인
은 평균값의 비일관적인 변화에 따라 무변화모형의 구성요소인 초기치로 제시하였고, 직무만
족 변인은 평균값의 증가에 따라 선형모형으로 제시하였다. 이를 바탕으로 한 모형의 적합도
는 적절한 것으로 나타났다. 또한 1인당 교육훈련비 투자의 초기 수준과 변화율에 따라 직무
만족과 조직몰입 수준이 달라지는 것으로 나타났다. 본 연구결과를 토대로 중소기업의 종단
적인 교육훈련 투자가 직무만족과 조직몰입에 유의미한 영향을 미치고 있음을 파악하였고
이를 통해 재무성과와 밀접한 관련이 있는 근로자의 직무만족과 조직몰입을 높이기 위한 교
육훈련 투자를 지속적으로 실시해야 한다는 점을 제언하였다.
영어 초록
The purpose of the study was to investigate the effects of education and training investment onemployees' job satisfaction and organizational commitment in term of longitudinal research in small and medium-sized corporations. First, second, third-year data of Human Capital Corporate Panel (HCCP) was used to analyze the relations among corporations' education and training investment per capita, organizational commitment, and job satisfaction, using latent growth modeling (LGM) technique. In the result, we developed the conceptual path diagram and in turn, compared the latent basic models with the linear curve models. Finally, the path diagram of the latent growth modeling showed the fit index was appropriate. The intercept of exogenous variable, which is education and training investment had positive effects on the endogenous variables, which is organizational commitment and job satisfaction. In turn, the education and training investment in each year had to do with the annual rate of job satisfaction and organizational commitment. We conclude that the education and training investment needs to be increased in impacting job satisfaction and organizational commitment, which affect, in final, the finance outcomes of the corporations.
