본 연구는 입소문 마케팅(word-of-mouth marketing)의 개념을 착안, 조직에서 지식창출 및 공유에 영향을 미치는‘학습 입소문’이 어떻게 전파되는지 살펴보고자 하였다. 이를 위해 S사의 사례 연구를 바탕으로 Nonaka와 Konno(1998)가 제시한 지식창출 및 공유 장소로서의 Ba에 영향을 미치는 학습 입소문의 전파자 특성 및 유형, 학습 입소문의 전파 모델과 촉진․저해 요인 등을 규명하였다. 연구 결과, 학습 입소문 전파자의 주요 유형으로는 통달꾼(maven), 연결꾼(connector), 정보꾼(cyber broker), 설득꾼(salesman) 전파자 등이 있었다. 그리고 학습 입소문의 전파 모델은 자발성, 상호 연결성, 다양성, 즉흥성, 지식 선호성 등 다섯가지 자기조직화 원리에 따라 조직 구성원들이 형식적 지식과 학습 동인을 선순환적인 흐름으로 확산시키는 형태로 나타났다. 학습 입소문의 확산을 촉진하는 요인으로는 구성원들 간의 신뢰, 적합성, 조직 차원의 제도적 지원 등이, 학습 입소문을 저해하는 요인에는 불명확한 커뮤니케이션, 학습 입소문에 대한 초기의 부정적 인식, 신규 지식에 대한 부정적 자세 등이 제기되었다. 자기 조직화 원리를 근간으로 전파되는 학습 입소문은, 불확실한 환경에 처한 구성원들로 하여금 유용한 지식과 학습활동을 자발적으로 소통시켜, 개별구성원과 소수의 핵심적인 학습 입소문 전파자의 힘으로 구축되는 자생적 학습 조직(viable learning organization)의 가능성을 제시하였다.
영어 초록
Word-of-mouth is one of the traditional methods of communication, but it is emphasizednowadays as an aspect of marketing that can affect consumer behavior by spreading experience and ideas about products and services being used, literally making people buy goods for themselves. In terms of word-of-mouth marketing, this paper suggests that word-of-mouth on learning, namely “learning word-of-mouth”, could have influence upon creating and sharing knowledge in organizations within the conceptual framework of Ba, proposed by Nonaka & Konno (1998), as the place for knowledge creation and sharing. Based on a case study conducted by participant observation, in-depth interviews and semistructured surveys at a Korean insurance company, we explore the effect of learning word-of-mouth which could facilitate creating and sharing tacit and explicit knowledge among employees from three research questions. First of all, Spreaders of learning word-of-mouth have a key role of transmitting their own explicit knowledge and facilitating other employees' learning activities to capture tacit knowledge in heads, hearts and hands. In addition, this study offers the spread model of learning word-of-mouth as a recursive process that is combined with a delivering mechanism of explicit knowledge and as a learning motivator for acquiring tacit knowledge with five principles for a self-organizing system in a discontinuous environment. Finally, our findings include organizational reasons not only to facilitate learning word-of-mouth, but also to prevent employees from spreading learning word-of-mouth to their co-workers. As a result, learning word-of-mouth can give organizations the opportunity to sustain and enhance employees' abilities for creating and sharing knowledge, and provide meaningful ways for building viable learning organizations.Key words : Learning Word-Of-Mouth, Ba, Spreader, Self-organizing System
